While playing with conqueror and also through various faction packs, one of my biggest issues was that it seemed to take my soldiers/warriors forever to level up. I would run raid after raid and still have almost a full HQ of recruits but nothing else.....

So I dug in the wiki... 6 plots... Your soldiers share experience if they are within roughly 6 plots of each other when they kill......

Sounds great right? Then I actually paid attention to how far ahead of my soldiers I was during attacks.....

This is a mistake I make, and I am just posting this to let people know to pay attention to how you are actually doing your attacks.

I never meet up with my soldiers, I usually just run into the battle guns blazing, and let my soldiers catch up. Sounded like the best plan for me because then I could take care of most of the heavy hitters and basically my soldiers did clean up. By the time the last enemy would fall, I pretty much am at the complete opposite side of whatever settlement we attacked, and my soldiers would usually be near the entrance or just getting to the center. I did almost all the work, and my soldiers are left with scraps and MINIMAL xp.

Lesson here.... You want your soldiers to level up, then play the team game instead of jumping headlong into the battle.

Just a side note: I have a tendency to run with about 4 followers on survival, I will need to teach myself not to take my followers when I attack settlements.

@Rites Such a great post! This is a key insight.

When I run attacks/defend missions, I try to let the team do all the killing. I hang back and watch the show. As soon as as I see the pop up "kill the remaining defenders" or whatever it is, I holster my weapon.

For the reasons you mention, an attack force of 5 will rank faster than an attack force of 15. Fewer dudes to divide the pie. Of course, an attack force of 5 may die faster as well.

If you build your outposts to be so well defended that assets like turrets or other mod added defenses are wiping out all the defenders before your recruits can even get a shot at them, then your defenders will not rank as fast than if they were forced to fight.

To be battle hardened they must be battle tested!
 
It seems to me that the dialog you have with Jammer before taking your first Outpost??? hints at this. He gives some explanation as to why it's not a good idea for you to just go and kill them all yourself.
